To a certain extent you have to motivate and train them.
You should also be critical of them. "You're not very good at blowjobs, so you'd better be really good when I fuck you". LET HER KNOW that she sucks.
Don't prioritise her satisfaction: her motivation decreases a LOT after she gets hers, so make her do more stuff first.
Don't always fuck her or give her a great time. Make her work for it.
But ultimately you have to be prepared to ditch them if they're not doing it for you.
